摘 要:目的 :深入了解扁平化护理模式下低年资护士任责任护士最初一年的工作体验,为管理者指导低年资护士适应新的护理模式提供参考。方法 :采用现象学研究方法,深入访谈12名在扁平化护理模式病房担任责任护士一年以上的低年资护士,并用Colaizzi的7步分析法分析资料。结果 :将访谈的低年资护士的工作体验提炼为3个主题:困难、适应、胜任。在最初面对新的职责,她们遭遇了诸多困难,但是随之产生的责任与使命感让他们得到成长,并逐渐进入角色,并从工作中获得快乐。结论:本研究显示低年资护士在护理模式改变初期,会有负面体验产生,管理者要在困难期帮助低年资护士走出困境,使外部压力转变为促进低年资护士成长的内在动力。Objective: To explore the work experience ofjunior nurses as primary nurse under flattening nursing model, and to help nursing manager guide junior nurses to adapt to the change of nursing model. Methods: The Phenomenological methodology was adopted in this study. In-depth interview was conducted on 12 junior nurses who have acted as primary nurse over one year. Data were analyzed by Colaizzis analysis. Results: Three themes were extracted, including facing difficulty, adaptive process, and sense of competence. When they began their new duty, they confronted many difficulties, but they conquered them and gradually grow with responsibility and mission. Finally, they were competent for this position and got pleasure from work. Conclusion: Junior nurses may have negative experience in the initial stage as primary nurse. Administrators should provide necessary supports for their training and make the external pressure transform into internal motivation of their growth.
