摘　　要：基于对100名学术大家的访谈资料,运用案例研究方法确立了职业成功影响因素类目。研究发现,科研人员比企业员工更注重精神追求,并提出了"环境因素→职业使命感与前瞻性职业目标→工作投入与延迟满足→突破性创新与职业成功"的影响因素模型。丰富和扩展了职业成功的相关文献和研究思路,对促进科研人员职业成长,完善科研组织人才管理体系具有一定启示。What are the factors that influence scientific research personnel’s career success？By analyzing one hundred interview data of academic masters,the pattern of case study is chosen to establish types of the influencing factors of career success,so that the factor mode of scientific research personnel’s career success can be constructed.Results show that scientific research personnel usually put a higher value on spiritual pursuit and fulfillment in contrast to employees’ expectation of material rewards,and we established the model of ＂environment factor→career calling and career goal→work engagement/delay of gratification→breakthrough innovation and career success＂.Research significance lies in enriching and broadening relative literatures and research mentality,with inspirations to the individual’s career success and formulation of talent assessment in Chinese scientific research organizations.
