摘　　要：科学客观地剖析地方高校青年教师职业高原现象,有利于高校开展教师管理与青年教师的专业发展。地方高校青年教师职业高原现象的主要根源有职业角色冲突与压力、社会比较与期望的不协调、高校组织与管理的不平衡以及教师个性及价值取向问题等。为了应对职业高原现象,应坚持社会、学校和教师三位一体,增强社会职业支持,完善学校晋升通道,调整教师个性价值,促进青年教师科学规划职业生涯、加快专业发展和突破职业局限。The scientific and objective analysis of the Professional Plateau Phenomenon of young teachers in local colleges is conducive to the management and professional development of young teachers. The main causes of the phenomenon are professional role conflict and pressure,social comparison and expectation mismatch,the imbalance between the organization and management of the college,and the teacher＇s personality and value orientation. To cope with the phenomenon,the trinity of society,colleges and teachers should be insisted,social professional support should be strengthened,promotion channel should be improved,teachers＇ personality value should be adjusted,scientific career planning of young teachers should be promoted,professional development should be accelerated and career limit should be broken.
