组织文化构建过程中的女企业家领导力特征研究——以董明珠的创新型组织文化构建为例

摘　　要：随着女性领导者的崛起,有关女性领导力的讨论和研究逐渐成为热点。以往相关研究与讨论的结果基本都认为女性领导力与男性领导力存在差异,这一差异使得女性领导者在男性占主导地位建立起来的领导力文化中长期处于劣势地位。女性为了降低领导活动中来自性别偏见认知的阻碍,而表现出的领导力特征值得深入探讨和研究。本文以中国著名女企业家董明珠在格力的创新型组织文化构建过程为例,通过分析发现了其在组织文化构建过程中,并没陷入性别偏见认知的固有思维泥沼中,而是在组织文化构建的不同阶段中,展现出了动态变化的领导力特征。这些领导力特征既包括了组织文化构建初期以现实为导向的独断专行、坚定信心的现实导向型特征;也包括了组织文化构建中期的民主参与、情感关怀的关系导向型特征;最后,还包括危机处理时展现的远见卓识力、个人魅力以及环境变化过程中的变革性与包容性特征。With the rise of women leaders, academic research and practical discussion on female leadership is getting more intense. Results of previous research and discussion basically support that there are differences between male and female leadership, these differences lead to the disadvantage of women leaders in the established male voice-based leadership dominant culture in the long term. In order to reduce obstacles from gender bias in cognition, the leadership characteristics reflected in women’s leadership is worthy of further study. In this paper, we select the famous women entrepreneurs Dong Mingzhu as an example, who contributes to the construction of the innovative organizational culture in Gree. Analysis reveals that in the process of building organizational culture, she didn’t get stuck into the gender bias in inherent cognition, but showed a diverse dynamic leadership characteristics at different stages of organizational culture construction. These diverse leadership characteristics include： the reality-oriented arbitrary determination and conviction in the early organizational culture construction, and the relationship-oriented democracy, participation, and emotional care in the medium-term; also, the vision and charisma in crisis management and the change and inclusion in climate change process.
