摘  要:多重工作环境变量对饭店企业员工组织承诺高低造成影响。针对四川省中小饭店企业员工组织承诺展开实证调研,关注中小饭店员工对于企业环境变量的认知,评价组织承诺现状,探测企业环境变量与组织承诺的关系三个关键问题。员工最为关注福利待遇、工资收入和晋升机会三项工作环境因素,而忽视企业文化、培训机会两项内容;感情承诺的约束力显著大于持续承诺与规范承诺;培养感情承诺应重视企业文化建设,增加培训机会,改进同事关系等7项工作环境要素;强化规范承诺还应注意合理分配工作内容,提供晋升机会,帮助员工缓解工作压力;单纯的物质激励并不能起到提升组织承诺的作用。研究结论有利于丰富饭店及旅游企业员工组织承诺研究成果,能够直接为四川中小饭店企业人力资源管理提供决策依据。This study investigates effects of work interference on organizational commitment in hospitality industry by examining evidences from small and medium sized hotels in Sichuan province of People's Republic of China. In total, 283 respondents from hospitality industry successfully completed the semi-structured and self-administered questionnaires to examine work interference and organizational commitment as well as their relationship. In terms of work interference, they mostly concerned about salary, bonus and pro- motion opportunity, while ignoring enterprise culture and training opportunity. In addition, effects of affective commitment were relatively stronger than continual commitment and normative commitment. The result also implies that seven work interference need to be concerned for improving affective commitment, such as enterprise culture and training opportunity; at the same time, assignment allocation and promotion opportunity were both important for normative commitment. However, incentives such as salary and bonus may have some negative effects on continual commitment. With strong practical and theoretical implication,the study can be used for improving organizational commitment of employees of small and medium-sized hotels.
