摘 要:目的探讨自尊、组织支持感对男护士职业成功的影响.为临床男护士职业管理提供依据。方法运用方便抽样法选取608名注册在职的男护士作为研究对象,并采用自尊量表、组织支持感量表和职业成功量表等进行测量。结果除自我喜欢维度外,自尊、组织支持感、职业成功及各维度均呈正相关(r=0.20~0.93,P〈0.05);多元线性回归结果显示利益关心、价值认同、工作支持和自我能力感进入职业成功回归方程(β=0.19-0.32,P〈0.001),且利益关心为主要预测因子(β=0.32,P〈0.001),总解释量为54.8%。潜变量交互效应结构方程模型分析显示.组织支持感和自尊均正向影响职业成功(CR=2.914~17.282,P〈0.05),其交互作用并不显著(CR=0.798,P〉0.05);分层回归分析显示自尊在组织支持感和职业成功间起部分中介作用(B=0.17~0.72,P〈0.001)。结论医院和护理管理者应该采取多种措施提高男护士自尊和组织支持感水平.促进男护士职业成功。Objective To investigate effects of self-esteem and perceived organizational support on career success,and provide the basis for male nurses' career management. Methods A total of 608 registered male nurses were selected by convenience sampling method,and then measured with self-esteem scale,perceived organizational support scale and career success scale. Results Except for the self-love dimension,self-esteem, perceived organizational support,career success and each dimension showed positive correlation(r=0.20-0.93,P〈0.05). Multiple linear regression analysis showed that caring about well-being,identifying value,working support and self- capacity entered career success regression equation(β=0.19-0.32,P〈0.001 ) and explained 54.8% of the total variation,and caring about well-being became a major predictor(β=0.32,P〈0.001). Latent variable interaction structural equation model analysis showed that perceived organizational support and self-esteem had a positive influence on career success (CR=2.914-17.282,P〈0.05),but the interaction was not significant (CR=0.798,P〉0.05). Hierarchical regression analysis revealed that self-esteem played a partial intermediary role between perceived organizational support and career success (β=0.17-0.72,P〈0.05). Conclusion Hospitals and nursing administrators should take various measures to improve the level of self-esteem and perceived organizational support of male nurses,and then promote male nurses' career success.
