摘  要:当前关于农村教师流失的相关研究主要集中在原因分析和师资补充策略等方面,相对缺乏对教师生命历程和所处情境脉络的分析。通过对七位农村流失教师职业发展历程的质化研究,发现农村教师在入职之前不仅需要有系统的职业规划与职业指导,对工作中教师职业的社会支持不可或缺。农村流失教师重返学校教职不仅聘用成本低,而且职业忠诚度较高,管理者需要从招聘、培训到晋升发展调整学校的人力资源系统,让农村流失教师沿着宽敞的绿色通道回流。The outflow of Rural Teachers seriously impairs quality of rural education, but related Research on this topic mainly focus on the causes and the measures of Rural Teachers' recruiting, and relatively neglect the analysis of rural teacher's life course and it's context. Based on a sample of 7 Rural Outflow Teachers and using the method of qualitative research, this article reveals the conclusion that career planning and career directing is very necessary before new teacher' entering his teaching career. Return of outflow teachers in rural areas to school does not only contribute to lower employment costs but also higher career commitment. The manager of schools needs to adjust the human resource systems including recruiting, training and promotion in order to wide the road of teacher 'return to their teaching career.
