摘 要:目的建立和实施分类分层岗位管理体系,以提高护理质量和医患护满意度。方法将护理单元分为三类,确定岗位职数及岗位分类、明确各护理岗位任职资格,构建能级体系、护士晋级考核制度,完善岗位职责及培训制度,建立岗位绩效考核机制等。实施2年后评价效果。结果实施后护理质量、患者、医生、护生及护士满意度显著提高(均P<0.01),护士离职率从2.76%降至2.45%,患者住院时间从平均10.3d降至9.2d。结论分类分层岗位管理可有效提高护理管理水平及效率,从而提高护理质量和医患双方满意度。Objective To improve nursing quality and satisfaction of doctors and patients by implementing classified and stratified post management.Methods We classified the nursing wards into 3types,clarified the number and classification of nursing posts,identified qualifications of each post,established competency ladder and promotion standards,perfected post responsibility and training system,conducted post performance appraisal mechanism,etc.The effect was evaluated after 2years.Results After practice of the classified and stratified post management,nursing quality and satisfaction of patients,doctors,nursing students and nurses were significantly improved(P0.01 for all).Nurse turnover dropped from 2.76%to 2.45%,and the average length of stay in hospital was shortened from 10.3dto 9.2d.Conclusion The classified and stratified post management can effectively improve the level and efficiency of nursing management,so as to promote nursing quality and satisfaction of both medical workers and patients.
