摘 要:目的探讨辱虐管理对护士情绪耗竭的影响,阐释逢迎的调节作用。方法采用辱虐管理量表、逢迎量表和情绪耗竭量表对266名临床护理人员进行问卷调查。结果辱虐管理、逢迎和情绪耗竭得分2.44±1.51、4.83±1.26、4.57±1.52,24.4%护士遭受辱虐管理、89.5%护士逢迎及75.2%护士情绪耗竭得分≥3.5分;多元分层回归分析显示,辱虐管理显著增加护士情绪耗竭(β=0.254),逢迎有显著正向调节效应(β=0.690)。结论护士群体中有辱虐管理现象存在,护士逢迎及情绪耗竭呈中等偏上水平;辱虐管理会侵害护士的身心健康,逢迎可能加剧辱虐现象。护理管理者应规避辱虐管理行为,与下属建立积极正向的和谐关系。Objective To explore the impact of abusive supervision on emotional exhaustion of nurses and to illustrate the moderating mechanism of subordinate ingratiation.Methods A total of 266 nurses were asked to fill out the Abusive Supervision Scale,Ingratiation Scale and Emotional Exhaustion Scale.Results The sample scored 2.44±1.51 on abusive supervision,4.83±1.26 on ingratiation and 4.57±1.52 on emotional exhaustion.The percentages of nurses who scored≥3.5points were 24.4%in abusive supervision,89.5%in ingratiation and 75.2%in emotional exhaustion.The results of hierarchical regression analysis showed that abusive supervision significantly increased emotional exhaustion of nurses(β=0.254),and subordinate ingratiation played a positive moderating role in the relationship between abusive supervision and emotional exhaustion(β=0.690).Conclusion The supervisors do have "abusive supervision".The level of ingratiation and emotional exhaustion is relatively high among nurses.Abusive supervision would destroy physical and psychological health of subordinate nurses,and subordinate ingratiation may exacerbate abusive supervision.Nursing managers should avoid abusive supervision and build a harmonious relationship with subordinates.
