摘 要:目的 :调查男护士职业生活质量和离职意愿的现况,分析男护士职业生活质量对其离职意愿的影响。方法 :采用一般资料调查表、离职意愿量表及护士职业生活质量量表,对广东省27家三级甲等综合医院的628名男护士进行调查。结果 :男护士职业生活质量得分为(160.79±23.29)分;离职意愿得分为(15.80±3.35)分,离职意愿较高及以上者达83.3%。男护士的职业生活质量与离职意愿呈负相关,影响男护士离职意愿的的因素依其作用大小分别为:工作环境、择业原因、工作家庭平衡、工作量及对科室的喜欢程度。结论 :男护士职业生活质量处于中等水平,而离职意愿处于较高水平。建议护理管理者应通过人性化管理、改善男护士的工作环境、减轻护士工作量等有效措施,提高男护士的职业生活质量,从而降低其离职意愿,稳定男护士队伍。Objective: To investigate the current condition of Quality of Working Life and turnover intention among male nurses and analyze the correlation between them. Methods: Totally 628 male nurses were recruited by convenience sampling in 27 tertiary general hospitals in Guangdong province. They were investigated using the Quality of Nursing Work Life Scale (QNWLS) and Turnover Intention Scale. Results: Among the 628 male nurses recruited, the score of QNWL was (160.79±23.29). The score of turnover Intention was (15.80±3.35), and 83.3% of male nurses' turnover intention were high. Pearson correlation analysis showed that quality of working life was negatively correlated with turnover intention. Major inlfuencing factors for male nurses to quit their jobs included working environment, career choice, work life balance, workload and affection for the department. Conclusions: Male nurses' quality of working life is fair. However, their turnover intention is relatively high. It is suggested that nursing administrators should improve male nurses' working environment, reduce workload and take other effective measures through the humanized management, in order to improve QWL of male nurses, to reduce the turnover intention of male nurses and to stabilize the team.
