摘 要:[目的]了解北京市M县村级卫生人力资源配置现状,分析目前村级卫生人力资源配置存在的问题,并提出相关建议。[方法]采用目的抽样的方法,对M县3个乡镇的21位村干部、21位村医以及42位村民进行实地观察并访谈,对访谈结果进行定性分析。[结果]M县在数量上配有乡村医生473人,平均每千人数为1.68人,基本达到政策文件的要求;分布上仍有41个空白村;平均年龄高达56岁;80.95%的乡村医生的从业年限高于20年;85.71%的乡村医生的初始文化程度为初中及以上水平。同时,乡村医生准入门槛过高、待遇水平低、后续保障不足等对其配置产生一定的影响。[结论]乡村医生年龄偏大,文化程度偏低,医疗技术水平不高,应通过提升乡村医生的待遇,加强后续保障,拓宽乡村医生培养的途径等措施改善村级卫生人力资源的配置。Objective To understand the status of health human resources allocation in M county of Beijing suburb, analyze the problems and causes of village health human resources allocation, and put forward relevant countermeasures and suggestions. Methods Used the method of Objective sampling, observed and interviewed 21 village cadres, 21 village doctors and 42 villagers in 3 townships, and the Results were analyzed qualitatively. Results M county in number with 473 rural doctors, the average per thousand people was 1.68, basically reached the requirement of policy documents. The distribution still had 41 blank villages, the average age was 56 years old. 80. 95% of rural doctors' working years was higher than 20 years. 85.71% of the village doctors' cultural degree were junior high school level and above. At the same time, rural doctors access threshold was too high, low level of treatment, the follow - up to ensure the lack of its configuration had a certain impact. Conclusions Through the improvement of the treatment of rural doctors, strengthen the follow - up protection. Broaden the ways of rural doctors training and other measures to improve the allocation of village health human resources.
