摘 要:教育部发布的《关于深化高校教师考核评价制度改革的指导意见》为教师绩效提高创造了新的契机,本研究基于全国58所高校509名教师的调查问卷数据,采用结构方程模型方法分析高校教师组织公民行为对工作绩效的影响。研究发现:高校教师组织公民行为可促进工作绩效;教学与科研的矛盾一定程度源于利他行为;学校类型会影响教师教学绩效且不能提高教师的组织公民行为。据此,建议从构建教学研联动考评机制、完善多层次教师激励机制、建立教学科研"同频共振"机制、实施以人为本的管理机制等方面激发教师组织公民行为,从而提高教师工作绩效。Following the application of Guiding Opinions on Deepening the Reform of Teacher Evaluation System in Colleges and Universities and based on the questionnaire data of 509 teachers in 58 Chinese universities, this study applies structural equation model to analyze the influences of the college teachers'organizational citizenship behavior on work performance. This paper finds that organizational citizenship behavior plays a certain significant role in promoting the work performance of college teachers, and the contradiction between teaching and research stems from altruism to a certain degree. Institution types have certain influences on the improvement of teaching performance while they cannot improve the teacher's organizational citizenship behavior. Accordingly, this study puts forward some policy recommendations from some aspects, such as the construction of the teaching and research with the frequency resonance mechanism, establishing a multi-level teacher's incentive mechanism, exploration teaching, learning and research multi linkage evaluation mechanism, and implementing people-oriented management mechanism to motivate teachers" organizational citizenship behavior in order to enhance work performance.
