摘 要:本文采用对中国5个城市10家高新技术企业456个员工和78个上级的调研数据,分析了个体越轨创新行为对创新绩效的影响,检验了个体在组织中地位和创造力对越轨创新作用的调节作用以及它们的联合调节作用。结果表明,越轨创新总体上对个体创新绩效具有正向影响;个体的创造力和地位越高,越轨创新对个体创新绩效的促进作用越大;创造力和地位对越轨创新和创新绩效的关系还具有联合调节作用,当个体创造力和地位均较高时,越轨创新才对创新绩效存在显著正向影响。研究结果揭示了越轨创新的有效作用边界,并为组织管理人员科学对待员工越轨创新行为提供了理论启示与实践指引。Bootlegging was defined as a vehicle enabling R&D sci- entists and engineers to achieve greater autonomy to define their research agendas and goals in settings where this is not formally granted. The literature on bootlegging has produced a rich contextu- al understanding of why and how bootlegging activities take place, recent work has found how the characteristics of different work con- texts influence the positive and negative aspects of the R&D work- ers' underground efforts, but it fails to account for the effect of indi- vidual level variable. Based on the survey data from 456 employeesand 78 superiors in 10 high-tech enterprises of 5 cities in China, this paper examines the contingent relationship of bootlegging and individual innovation performance, examines the moderate effect of individuals' status in the organization and individuals' creativity, as well as these two factors' joint moderate effect. Results indicate that: (1) compared with individual with low creativity, individuals with high creativity can benefit more from bootleg innovation; (2) for individual with high status, bootleg innovation has a signif- icant positive effect on its performance, which turns to be none significant or significant negative for individual with low status; (3) individuals' status in the organization and individuals' creativ- ity also have a joint moderate effect on individuals' performance, when individual status levels is high, individual creativity has a significant moderate effect on the relationship between bootleg in- novation and performance, this effect turns to be none significant when individual status levels is low; and when individual creativity levels is high, individual status has a significant moderate effect on the relationship between bootleg innovation and performance, this effect turns to be none significant when individual creativity levels is low.
