摘  要:扶持残疾人就业,对于企业来说既是社会责任(CSR),也是国家法律明确规定的义务。然而,简单的劳动现场工作安排会使企业盈利目标与此义务产生冲突,如果企业有智慧地把残疾人的自身特点与劳动过程结合,则可能产生多赢的结果。本文以华南地区一家美资代工企业为例,基于利益相关者理论,重点从雇主(管理方)研究了企业雇佣残疾人的动机、行为和成效。研究发现:该美资企业综合了多方的利益考量,尤其兼顾了企业的利益;在劳动现场,结合产品生产技术要求与残疾人的技能优势,智慧设计了工作岗位;企业的盈利目标实现了,残疾人的工作敬业度和满意度得到了保证,政府的就业目标也实现了,可谓是多赢。论文最后讨论了该案例对促进残疾人就业方面的政策和管理启示。Encouraging the disabled to work is not only CSR but also responsibility defined by law for companies. However, the simple work will lead to a conflict between corporate profitability and this obligation, and if the enterprise intelligently combines the characteristics of the disabled with the labor process, it may produce win-win results. This paper studies the motives, behavior and performance of the employment of disabled people in the case of a US-based foundry enterprise in southern China. The results show that the US-funded enterprises have integrated the interests of many parties, especially taking the interests of enterprises into account. In the work place, it combined product production requirements with skills of the disabled. The work of the disabled and the government's employment goals have been achieved, so we can regard it as a win-win business. The paper finally discusses the policy and management implications of the case in the promotion of employment for persons with disabilities.
