摘  要:目的探讨以激励模式为导向的核心绩效评价系统对提高护理管理效能的成效。方法成立绩效管理小组,运用全科头脑风暴和专家小组成员讨论的方法筛选出实用可控的绩效考核指标及评价标准,根据激励机制设定绩效奖励分配细则,形成护理绩效考评系统,应用于护理管理中,实施1年后评价效果。结果实施后临床护理质量、护士专科理论及操作技能成绩、护士工作满意度、患者满意度显著高于实施前(均P<0.01);全年护理不良事件由实施前的23起降至实施后的5起。结论以激励模式为向导的绩效评价系统可充分调动护士工作积极性,提高护理管理质量及患者满意度。Objective To improve effect and efficiency of nursing management by using motivation-driven performance appraisal system.Methods We built a performance management team,developed practical and controllable performance appraisal criteria and standards using brainstorming and expert group discussion,then formulated performance-driven reward details based on motivation mechanism,and implemented the performance appraisal system for 1 year.Results Care quality,theoretical and practical skill test results of nurses,job satisfaction,and patient satisfaction were significantly improved after the intervention(P〈0.01 for all).The adverse nursing events was decreased from 23 to 5.Conclusion Motivation-driven performance appraisal can mobilize nurses′passion,thus to improve quality of nursing management and patient satisfaction.
