摘 要:目的了解护士长和不同层级护士对分层培训的感受,分析在培训中存在的问题。方法在医院选择11名护士长和17名不同层级护士分别进行半结构式访谈,应用Giorgi分析法对访谈资料进行整理分析。结果护士长对分层培训的感受为:聚焦低层级培训、培训与使用相脱离;不同层级护士对分层培训的感受为:对能级进阶不了解、科研能力薄弱、培训内容及形式还需进一步改进。结论管理者应重视分层培训中存在的诸多问题,通过"以用为本""责任赋予""奖惩结合"等方式提高分层培训效果,重视护理科研,促进个人及护理学科的发展。Objective To explore the perceptions of classified training among head nurses and nurses at different levels. Methods Semi-structured in-depth interviews were conducted with 11 head nurses and 17 nurses at different levels. Data were analyzed by Giorgi method. Results The problems identified by head nurses included focusing training at low level and the separation of training and usage. Topics identified by nurses at different levels were little knowledge of level promotion,weak research abilities, and training content and method needing to be improved. Conclusion Nursing managers should pay attention to the problems of classified training. The effects of training can be improved through "usage-orientated", "responsibility given" and "combination of reward and punishment". Besides,they should also pay more attention to the nursing research and promote individual and professional development.
