摘  要:中国跨国公司海外子公司高管配置是受多重因素影响的结果。这些因素有子公司存续期对子公司高管配置的调节作用、跨国公司内部人员晋升政策的设计、母公司对国际化人才的培养方针和政策等等。其中主要的是子公司高管配置的选择会随子公司存续期增加而发生动态改变。Managers' disposition of MNC's overseas subsidiaries is a process influenced by multiple factors.These factors include the moderating effect of the subsidiary company's duration to the subsidiary's executive allocation, personnel promotion policy in the multinational company, the international talent training policy of the parent company and so on. Among the factors the main thing is that the selection of the subsidiary executives allocation will change dynamically with the increase of the subsidiary duration,that is, with the increasing of the subsidiary duration, the subsidiary should be allocated more expatriate executives with longer institutional distance to the host country, and the effect of the executives to the performance of the subsidiary will also appear.
