摘　　要：组织情绪能力是组织层次情绪理论研究的新兴主题。基于企业生命周期视角,通过对400余家科技企业的问卷调研发现：企业智力资本在组织情绪能力对产品创新绩效的作用中起中介作用,其中在企业初创期扮演完全中介角色,而在企业的发展与成熟期扮演部分中介角色;其次,环境竞争性调节组织情绪能力与产品创新绩效间以智力资本为中介的作用关系,其中,在企业初创期与成熟期起正向调节作用,而在发展期不起调节作用;再次,环境竞争性与环境动态性的交互作用,在企业初创期、发展期与成熟期均调节组织情绪能力与产品创新绩效间以智力资本为中介的间接关系,且在初创期的高动态-低竞争性环境条件下、发展期的低动态-高竞争性环境条件下,以及成熟期的低动态-低竞争性环境条件下,企业产品创新绩效较高。研究拓展了对科技企业组织情绪能力的后效分析,为复杂变革环境下组织创新管理实践提供一定的管理借鉴。Organizational emotional capability is a new theme about emotional theory on organizational level and organizational capability on emotional level. The study,based on the life-cycle perspective,using matching survey method from 432 ST enterprise showed that：（ 1） intellectual capital mediates the influence of organizational emotional capability on organizational innovation performance,completely mediates the influence at start-up stage,and partly mediates the influence at growth and mature stage;（ 2） environmental competitiveness plays a moderating role on the above path,so as to form a moderated mediation model,plays moderating role at start-up and mature stage,and plays no moderating role at growth stage;（ 3） environmental characteristics plays a moderating role on the above path,so as to form a moderated mediation model at start-up,growth and mature stage. The study deepens the analysis of organizational emotional capability,and provides beneficial reference for innovation management practices under complex environment.
