摘 要:以员工同时参与多个工作团队为研究情境,分别从员工学习和身份冲突两个不同视角,研究团队间知识多样性与团队间氛围多样性对员工综合创新的影响机制。研究结果表明,团队间知识多样性会促进员工学习,进而提升员工的综合创新;团队间氛围多样性会导致员工身份冲突,进而抑制员工的综合创新。对二元路径相互影响的分析则表明,身份冲突会强化员工学习与员工综合创新的正向关系,而员工学习则会弱化身份冲突与员工综合创新的负向关系。研究结论完善了团队多样性理论,也为多团队成员身份模式管理实践提供了建议。Multiple team membership(MTM)model is becoming increasingly predominant in most organizations.How would MTM influence employee general innovation?This paper focuses on the mechanisms of diversities among teams on general innovation.The empirical study shows that knowledge diversity among teams would promote employee learning,which is positively related with employee general innovation,and the relationship between employee learning and general innovation would be stronger under higher identity conflict.Atmosphere diversity among teams would promote identity conflict,which is negatively related with employee general innovation,and the relationship between identity conflict and general innovation would be weaker under higher employee learning.
