摘 要:目的:探讨杭州市养老护理员离职意愿与心理资本及职业倦怠的关系。方法:采用心理资本问卷、倦怠综合征简易筛查量表、离职意愿量表对杭州市6家养老机构的168名养老护理员进行问卷调查。结果:分层逐步多元回归分析显示年龄、学历、身体状况、自我效能、希望及职业倦怠对养老护理员的离职意愿有重要影响,养老护理员心理资本、职业倦怠与离职意愿三者之间存在显著相关性(P <0. 05)。心理资本对养老护理员离职意愿起着重要的反向预测作用,而职业倦怠起着正向预测作用。结论:建议将心理资本提升干预引入养老机构管理领域,针对不同特征的养老护理员进行心理资本的培训和开发,以降低其职业倦怠和离职意愿。Objective To explore the relationship between turnover intention, psychological capita] (PsyCap) and job burnout among care workers for the elderly in Hangzhou city. Methods A total of 168 care workers for the elderly from 6 elderly care institutions in Hangzhou were investigated with questionnaires as Ps3;Cap scale, simple screening scale for burnout syndrome and turnover intention scale. Results Hierarchical regression analysis showed that age, education background, health condition, efficacy, hope and job burnout entered the regression equation of turnover intention. There was a significantly correlation between PsyCap, job burnout and turnover intention among care workers for the elderly (P 〈 0. 05 ). PsyCap negatively predicted the turnover intention level, and job burnout positively predicted the turnover intention level. Conclusion These findings suggested that PsyCap should be introduced into pension agency management area to decrease job burnout and turnover intention among care workers for the elderly through training and developing of PsyCap aimed at their different characteristics were progressed.
