摘 要:目的了解三级甲等中医医院护士留职意愿现况并分析其影响因素。方法采用一般资料问卷、工作效能条件问卷、护士留职意愿问卷进行横断面调查。结果 144人纳入研究,中医医院护士结构授权得分为(17.39±3.20)分,留职意愿总均分为(3.57±0.64)分;单因素分析结果显示:护士留职意愿得分在护士年龄、婚姻、护龄、工作年限、参与科研方面有统计学意义(P <0.05);相关性分析显示:护士结构授权与留职意愿成正相关(r=0.352,P <0.01);多因素分析结果显示:人口学资料中婚姻、职称和结构授权两个维度(支持、资源)是护士留职的主要影响因素。结论中医院护士留职意愿处于中等水平,尚有提升空间;护理管理者应采取措施保障合同制护士的合理权益,给予支持,关心未婚护士的婚姻状况,鼓励提升职称,提高合同制护士的职业成就感以促进其职业发展和留职。Objective The purpose is to know the current situation of nurses’ willingness to stay in the third-grade Chinese medicine hospital and analyze the influencing factors.Methods The authors use General Information Questionnaire,Work Efficiency Condition Questionnaire and the Nurse’s Retention Intention Scale to investigate nurses.Results A total of 144 people are included in the study.The nurses’ structural authorization score of Chinese medicine hospital is(17.39±3.20),and the total willingness to stay score is(3.57±0.64).The univariate analysis shows that Nurses’ retention willingness scores are statistically significant in terms of nurse age,marriage,age,length of work,and participation in research(P <0.05);Pearson correlation analysis shows that nurse structure authorization is positively correlated with the willingness to stay(r=0.352,P <0.01);Multiple linear regression analysis shows that support,resources,marriage and job title are the main influencing factors for nurses to stay.Conclusion The nurses’ willingness to stay in the hospital is at a medium level,and there is still room for improvement.Nursing managers should take measures to protect the legitimate rights and interests of contract nurses,give support,care about the marital status of unmarried nurses,encourage the promotion of professional titles,and improve the professional achievements of contract nurses.
