授权管理对乳腺外科护理人员创新行为与工作满意度的影响

摘　　要：目的探讨授权管理对乳腺外科护理人员创新行为和工作满意度的影响。方法选择3所三甲医院的93名乳腺外科护士为研究对象,自2017年1月起开始实施授权管理,比较实施前后护士的心理授权评分、护理创新行为评分及患者对护理工作满意度。结果实施授权管理后,护理人员自我效能、自主性、工作意义、工作影响、心理授权均分均明显高于实施前(P <0. 05);实施授权管理后,护理人员产生想法、实现想法、取得支持及创新行为均分均明显高于实施前(P <0. 05);实施授权管理后,患者对服务态度、沟通技巧、病房环境、技术水平和护士仪表满意度评分均明显高于实施前(P <0. 05)。结论授权管理有助于增强乳腺外科护理人员的心理授权水平和创新行为,提高护理工作满意度。Objective To explore the influence of authorization management on innovation behavior and job satisfaction of nursing staff in breast surgery.Method To select 93 nurses from the breast surgery of three grade-III class A hospital as the study subjects,and authorization management has been implemented from January 2017.The psychological authorization scores of nurses,nursing innovation behavior scores and patient satisfaction with nursing work before and after implementation were compared.Results After the implementation of authorization management,the self-efficacy,autonomy,work significance,work impact,and psychological authorization of the nursing staff were significantly higher than those before the implementation(P<0.05).After the implementation of the authorization management,the average scores of generated ideas,realized ideas,obtained support and innovative behaviors of nursing staff were significantly higher than those before the implementation(P<0.05).After the implementation of the authorization management,the patients'satisfaction scores for service attitude,communication skills,ward environment,technical level and nurses appearance were significantly higher than those before the implementation(P<0.05).Conclusion Authorization management can enhance the psychological empowerment level and innovative behavior of breast surgical nursing staff and improve patients’satisfaction of nursing work.
