摘  要:文章采用元分析方法探讨个体胜任力与工作绩效的关系。经过筛选,有62项研究、67个独立样本符合元分析纳入文献标准(N=15853)。元分析结果发现,从主效应来看,整体上个体胜任力与工作绩效显著正相关,洋葱模型最外层、中间层、最内层胜任力特征与工作绩效均显著正相关;洋葱模型最外层个体胜任力对任务绩效的影响显著大于对周边绩效的影响,洋葱模型中间层个体胜任力对周边绩效的影响并不显著大于对任务绩效的影响,洋葱模型最内层个体胜任力对任务绩效的影响显著大于对周边绩效的影响。Meta-analysis is used to explore the relationship between individual competency and job performance. After screening, there were 62 studies and 67 independent samples (N=15853) meeting the criteria for meta-analysis. Through the meta-analysis, it is found that, from the main effect, there is a significant positive correlation between the individual competency and the job performance. The onion model's outermost competency, middle layer competency, and internal competency are significantly and positively correlated with job performance. The effect of the onion model's outermost competency on task performance is significantly greater than that of peripheral performance, the effect of the onion model's middle-layer individual competency on performance is not significantly greater than that of task performance, and the impact of the onion model's internal competency on task performance is significantly greater than that of peripheral performance.
