摘  要:目的探讨在职学历教育护士工作-家庭-学习角色冲突的现状,分析在职学历教育护士工作-家庭-学习角色冲突的影响因素。方法2016年12月~2017年4月,采用便利抽样法对来自5家综合医院和3所护理学院校320名在职学历教育护士进行问卷调查,调查问卷包括一般情况调查表、社会支持量表和工作-家庭-学习角色冲突量表,数据采用SPSS 20.0统计软件处理,统计分析方法包括单因素方差分析、t检验、相关分析和多元线性回归。结果调查对象作-家庭-学习角色冲突总体水平为(2.98±0.56)分,其中工作-学习对家庭的冲突得分最高为(3.05±0.59)分。多元线性回归分析结果显示,生育状况、劳动人事关系、来自工作的支持和家庭支持是在职学历教育护士工作-家庭-学习角色冲突的影响因素。结论在职学历教育护士工作-家庭-学习角色冲突处于中等偏高水平,影响该人群工作-家庭-学习角色冲突的因素主要包括生育状况、劳动人事关系和社会支持,因此,建议护理工作管理者为在职学历教育护士,尤其是生育二胎及编外护士给予情感、物质支持,提供更多的福利措施,以缓解其工作-家庭-学习角色冲突的体验。Objective To explore the status quo of work-family-learning role conflict among nurses in on-the-job education, and to analyze the influencing factors of work-family-learning role conflict among nurses in on-the-job education. Methods From December 2016 to April 2017, a questionnaire survey was conducted among 320 on-the-job educational nurses from 5 general hospitals and 3 nursing schools using convenience sampling method.The questionnaire includes general situation questionnaire, social support scale and work-family-learning role conflict scale.SPSS 20.0 statistical software was used to process the data. Statistical analysis methods included one-way analysis of variance, t test, correlation analysis and multiple linear regression. Results The overall level of the surveyed subjects-family-learning role conflict was(2.98±0.56) points, and the highest score of work-learning conflict was(3.05±0.59) points.The results of multiple linear regression analysis showed that birth status, labor and personnel relations, support from work and family support were the influencing factors of the work-family-learning role conflict of nurses in on-the-job education. Conclusion The conflict of job-family-learning role of nurses in on-the-job education is at medium high level.The factors influencing the work-family-learning role conflict of this group mainly include fertility status, labor and personnel relations and social support.Therefore, it is suggested that nursing managers should provide emotional and material support to on-the-job educational nurses, especially those who have a second child and those who are not in the unit, and provide more welfare measures to alleviate their experience of work-family-learning role conflict.
