摘 要:本文基于信号传递理论,围绕"领导者的工作压力和负担是否及如何影响其下属"的问题,探讨了领导工作过载、下属工作自我效能感、下属工作-家庭促进及领导成员交换关系间的相互关系。研究采用配对问卷调查的方法,获得320份领导及其下属的有效配对数据。结果显示:领导工作过载通过负向影响下属的工作自我效能感间接降低下属的工作-家庭促进水平;领导成员交换关系不但调节了领导工作过载与下属工作自我效能感的负向关系,而且调节了领导工作过载通过下属工作自我效能感影响下属工作-家庭促进的间接效应。Based on signaling theory,we discuss whether and how supervisors' workload and job stress affect their subordinates,and explore the relationships among supervisors' work overload,subordinates' job self-efficacy,subordinates' work-family enrichment and subordinates' leader-member exchange.Data are collected from a sample of 320 employees and their supervisors.The results show that: supervisors' work overload reduced subordinates' work- family enrichment through the mediating effect of subordinates' job self-efficacy;Leader-member exchange moderates the relationship between supervisors' work overload and subordinates' job self-efficacy;Leader-member exchange moderates the indirect effect of supervisors' work overload on subordinates' work-family enrichment through subordinates' job self-efficacy.
