摘 要:目的探索工作嵌入、组织承诺与角色绩效间的关系,为提高护士长角色绩效提供数据支持和参考。方法采用整群抽样方法,对哈尔滨市8家三级医院348名护士长进行工作嵌入、组织承诺、角色绩效问卷调查。结果(1)护士长工作嵌入得分为(4.34±0.63)分,组织承诺得分为(4.07±0.65)分,角色绩效得分(4.64±0.43)分;(2)工作嵌入、情感承诺和持续承诺可作为预测护士长角色绩效的主要因素,能够解释角色绩效变异量的38.9%。结论护士长工作嵌入、组织承诺和角色绩效均处于较高水平,工作嵌入、情感承诺和持续承诺对护士长角色绩效有正向预测作用。Objective To research job embedding,organizational commitment and work role performance,and to provide data support and reference for improving nurse performance. Methods Using a cluster sampling method,348 head nurses from 8 tertiary hospitals in Harbin City were surveyed for job embedding,organizational commitment,and work role performance. Results The head nurse’s work embedding score is(4.34 ± 0.63)points, the organizational commitment score is(4.07±0.65)points,and the work role performance score is(4.64±0.43)points.(2) Work embeddinge, motional commitment and continuous commitment can be used as predictive head nurses. The main factor of role performance can explain 38.9% of the variance of work role performance. Conclusion The head nurse’s job embedding,organizational commitment and work role performance are all at a high level;work embedding,emotional commitment and sustained commitment have a positive predictive effect on the work role performance of head nurses.
