摘  要:青年教师发展已经成为各类高校发展的战略性问题。作为我国高等教育重要组成部分的一般地方本科高校,青年教师的学术水平已经直接影响到学校的办学水平和发展潜力,成为学校发展中迫切需要解决的核心问题。通过调研发现,不同类型本科高校青年教师科研发展状况存在差别,一般地方本科高校青年教师科研发展态势上存在一定的优势,但同时也存在发展困境。高校应着力从三个维度构建动力机制,激发青年教师科研发展动力以及提升其学术水平,即树立多维学术观,寻求差异化发展;完善内部治理结构,释放基层学术组织活力;优化顶层设计,发挥制度效能。In recent years,the development of young teachers has become a strategic issue for the development of colleges and universities at different levels.Local universities,as a major part of China's higher education,the academic level of whose young teachers has directly affected the university management level and development potential,which has become an urgent problem in the development of these universities.Through a survey,it is found that there exist differences in the development of young teachers in the universities at different levels.There are some advantages in the development of young teachers in local universities while there also exist certain development difficulties.Local universities should focus on building dynamic mechanisms from such three aspects as firstly stimulating the development power from young teachers'scientific research and improving their academic level,i.e.establishing multi-dimensional academic views and seeking differentiated development;secondly improving internal governance structure and releasing the vitality of grassroots academic organizations;and finally optimizing top-level design and exerting institutional effectiveness.
