摘 要:实现个体与组织的匹配是组织长久发展与员工成长的重要保障,如何实现个体与组织的匹配是人力资源管理研究的重要议题之一。本研究选取信誉楼百货集团作为案例研究对象并基于意义建构理论,运用扎根编码技术分析了其实现个体与组织匹配的过程。研究发现:(1)个体与组织匹配过程是一个从组织意义给赋到员工意义建构的过程;(2)组织通过意义传递、意义强化以及意义赋能实现对个体的意义给赋过程,而个体意义建构以认知投入、情感投入、行为投入为标志;(3)匹配过程具有持续性和递进性,随着组织发展和个体成长,匹配过程呈现出循环往复的特征。综上,本研究从个体与组织两个视角剖析实现匹配的过程,并构建了个体与组织匹配的实现机制模型,能够扩展和深化对个体与组织匹配实现机制的认识,对于企业相应的管理实践具有一定的指导价值。Realizing the fit between persons and organizations is an important guarantee for the long-term development of the organization and the healthy growth of employees. How to achieve the fit between persons and organizations is one of the important topics in the research of human resources management. This study selects the Xinyulou as the object of case study and based on the theory of sensemaking using the grounded coding technology to analyze the realization process of person-organizational fit. The research finds that:(1) person-organization fit is a process from organizational sensegiving to employees’ Sensemaking;(2) The organization realizes the process of sensegiving to person through sense-transferring, sense-enhancing and sense-empowering, while person Sensemaking is marked by cognitive engagement, emotional engagement and behavioral engagement;(3) The fit process is continuous and progressive. As organizations and persons develop, the fit process needs to be repeated. In summary, this study analyzes the process of fitting from the perspective of persons and organizations, and constructs a realization mechanism model of person-organizational fit, which can expand and deepen the understanding of the mechanism of person-organizational fit, and provides corresponding management practice for enterprises.
