摘  要:目的通过分析新疆某三甲医院高级职称人员的工作偏好,找出影响高级职称卫生人才流动的因素,为稳定高级职称卫生人才队伍提供更有针对性的政策建议。方法采取网络问卷的调查方式,基于离散选择实验的方法,确定六项工作属性,运用条件Logistic回归法对新疆某三甲医院在职在岗的236名正高级职称人员工作意愿进行分析。结果纳入分析的全部六项工作属性均有统计学意义,高级职称卫生人才在做出工作选择时,不仅考虑收入因素,还会考虑其他非经济因素,其中群众认可与尊重是其最重要的择业偏好。结论为了留住和吸引卫生人员在新疆地区工作,政策制定者需要改善群众对医院的认可程度,并改善高级职称人员的工资及福利待遇,提高他们的工作积极性。Objective To determine the factors that affect the?mobility of medical staffs with senior titles by analyzing the work preference in a tertiary hospital of Xinjiang, and provide more targeted policy suggestions for stabilizing the medical staffs with senior titles.Methods 6 properties of job are determined based on Discrete Choice Approach(DCA)method and the information is collected by online questionnaire survey in 236 staffs with senior title in a tertiary hospital of Xinjiang. The job desire is analyzed by conditional logistic regression. Results All 6 job properties are statistically significant. When making work selection, the individuals with senior title will consider other non-economic factors besides of the incomes. Among them, the acceptance and respect of public are the most important job preference. Conclusion In order to retain and attract medical staffs to work in Xinjiang, policy makers need to improve the public’s acceptance of hospitals, and increase the salary and welfare of staffs with senior titles to enhance their passion for work.
