摘  要:通过对498位入职在半年以内的新员工群体进行纵向动态追踪研究,基于认知-情感系统理论视角,采用线性回归方法,构建了创新情境下双元领导效能机制整合模型。考察了双元领导对新员工创新行为的影响机制,尤其是检验了新员工基于"认知"的创意过程参与感和基于"情绪"的情绪智力的双重中介作用以及新员工感知的组织创新氛围和反馈寻求导向等组织特征和个体特征的调节效应。结果显示:双元领导与新员工创新行为呈显著正相关;创意过程参与感和情绪智力在双元领导与新员工创新行为之间起部分中介作用;从组织特征出发,新员工感知的组织创新支持氛围对双元领导与新员工创新行为之间的关系具有显著的正向强化效应;从个体特征出发,新员工反馈寻求导向对双元领导与新员工创新行为之间的关系具有显著正向强化效应。最后讨论了本研究的理论意义和实践启示。In this study, data was collected from 498 newcomers who have entered in companies less than half a year on longitudinal research. Based on ’cognition/emotion’ compound perspective, we used multi-level linear regression method to construct an integrated model. We investigated the effect of ambidextrous leadership on newcomers’ innovation behaviors, especially we examined the mediated effect of creative process engagement and emotional intelligence, and the moderated role of organizational support for creativity and feedback orientation.In line with our hypotheses, regression results reveal that:(a) Ambidextrous leadership has a significant positive influence on newcomers’ innovational behaviors;(b) Creative process engagement and emotional intelligence partially mediate the relationship between ambidextrous leadership and newcomers’ innovational behaviors;(c) Organizational support for creativity significantly moderates the positive relationship between ambidextrous leadership and newcomers’ innovational behaviors;(d) Feedback orientation moderates the positive relationship between ambidextrous leadership and newcomers’ innovational behaviors. Finally, the theoretical and managerial implications of the findings are discussed.
