摘 要:职业召唤是员工从工作本身发现工作的价值和意义,调动个体内在动机,在自我实现的过程中,形成积极的态度与行为。文章从职业召唤的视角,以职业认同作为中介,探讨知识型员工的职业召唤对工作敬业度的驱动作用,在对相关文献进行理论回顾的基础上,提出研究假设,运用成熟的研究量表进行问卷调研。通过对316份样本的数据进行实证分析,结果显示,职业召唤能显著激发知识型员工在工作中的活力、专注程度以及奉献精神,提高其工作敬业水平。职业认同在职业召唤与工作敬业度之间担当着部分中介作用,高水平的职业召唤可以提升知识型员工的职业认同,进而增强其敬业水平。研究结果拓展了在我国情境下职业召唤的影响效应研究,对组织管理者从职业召唤的视角采取措施以提升工作敬业度水平具有积极的实践意义和指导价值。Career calling is to find out the real job value and meaning from the job itself and improve the employee’s intrinsic motivation in their self-realization process. Based on the prospective of career calling,the driving mechanism of career calling and work engagement are explored according to the mediating role of professional identity. The related literatures are reviewed with proposed the research model and conducted the questionnaire by using the recognized scales in the paper. By using the data with the 316 samples of knowledge employees,the finding includes career calling has significant positive influence on the vigor,engagement and dedication of work engagement,and professional identification partially mediates this relationship;higher level of career calling could improve the professional identity of knowledge employee and enhance their work engagement. This study develops the research of outcome variables of career calling on knowledge employees in China context,and provides the practical significance and suggestions for organization managers to improve the work engagement from the prospective of career calling.
