The Influence of Empowering Leadership on Creativity:From the Perspective of Work Meaningfulness

摘  要:通过授权来激发员工创造力是企业获取竞争力的重要手段。文章基于社会信息加工理论以及内在动机理论,探讨了授权型领导影响员工创造力的内在作用机理。通过对256份企业员工问卷调查数据的分析,结果显示:授权型领导对员工创造力有显著正向影响;工作意义感在授权型领导与员工创造力关系中起部分中介作用;工作环境复杂性调节了授权型领导与工作意义感之间的正向关系,工作环境复杂性越高,授权型领导对工作意义感的正向影响越强。Improving employees’ creativity through empowering is an important means for enterprises to obtain competitiveness.Based on the social information processing theory and intrinsic motivation theory,this study discusses the internal mechanism through which empowering leadership might promote employees’ creativity.The analysis of 256 employees’ questionnaires shows that there is a significant and positive relationship between empowering leadership and employees’ creativity;work meaningfulness partially mediates the positive relationship between empowering leadership and employees’ creativity;work environment complexity positively moderates the relationship between empowering leadership and employees’ work meaningfulness.The positive relationship between empowering leadership and work meaningfulness is stronger in higher level of work environment complexity.
