摘 要:目的探讨护士职业紧张和心理资本对职业认同的影响,为提高护士职业认同提供干预策略。方法 2018年9-12月,在辽宁省随机抽取10所三甲医院,共1200名护士进行问卷调查,包括付出-回报失衡问卷、心理资本问卷、职业认同问卷,有效回收问卷1013份(84.41%)。应用分层多元回归分析探讨护士职业紧张和心理资本对职业认同的影响,渐近再抽样策略检验心理资本在职业紧张与职业认同关系的中介作用。结果职业紧张和心理资本是职业认同的重要影响因子,分别解释了职业认同变异量的20.5%和33.3%。心理资本在ERR(付出-回报比)与职业认同中的中介作用为-0.078(95%CI:-0.112^-0.044),在超负荷与职业认同中的中介作用为-0.056(95%CI:-0.087^-0.027)。结论护士的职业紧张和心理资本与职业认同密切相关,心理资本在职业紧张与职业认同的关系之间起到部分中介作用。提示可通过设计和实施护士心理资本提升计划来提高护士的心理资本,进而提高职业认同。Objective This study aimed to explore the effects of occupational stress and psychological capital(PsyCap)on professional identity for improving professional identity among nurses.Methods Cross-sectional survey method was used to recruit 1200 nurses fromten Third-Class A Hospitals in Liaoning Province to complete questionnaires in 2018.Effort-Reward imbalancescale,psychological capital questionnaire and professional identityscale of nurses were collected.Complete responses were obtained from 1013 individuals(response rate:84.41%).Hierarchical multipleregression analysis was used to explore the effects of occupational stress and PsyCap on professional identity.The mediating role of PsyCap in the association between occupational stress and professional identity was examined using asymptotic and resampling strategies.Results Occupational stress and PsyCap were important factors ofprofessional identity.They explained 20.5 and 33.3%of variance in professional identity respectively.The mediating role of PsyCap in the association between occupational stress and professional identity were-0.078(95%CI:-0.112^-0.044),-0.056(95%CI:-0.087^-0.027)respectively.Conclusion There was close association among occupational stress and professional identityand PsyCap innurses.PsyCapplayed a partial mediating role in the relationship between occupational stress and professional identity.It is suggested that the psychological capital of nurses can be increased and the professional identity can be improved by designing and implementing the psychological capital promotion plan for nurses.
