摘 要:员工建言对团队效能和组织竞争力具有积极推动作用,然而,现有研究未能检验道德型领导对不同类型员工建言的影响,也缺乏对其作用机制的探索。本研究从组织公平理论出发,用团队公平感来解释道德型领导对员工两种建言的作用机制。以50个研发团队的248名员工为对象,本研究运用多层次结构方程模型技术检验了道德型领导如何通过团队公平感对员工不同类型的建言产生影响。结果表明,道德型领导对员工的促进性建言和抑制性建言具有显著正向作用,团队公平感在道德型领导与促进性建言和抑制性建言之间起部分中介作用。但是,道德型领导对员工的促进性建言和抑制性建言影响的差异并不显著,团队公平感在道德型领导与两种建言之间中介效应的差异也不显著。本文探明了中国情境下道德型领导对员工建言的影响机制,并为领导如何提升下属建言提供了指导。Employee voice plays a critical rofe in improving the effectiveness and competitiveness of working teams and organizations.However,the differentiated effects of ethical leadership on employee promotive and prohibitive voice have not been examined,and the mechanism underlying this relationship has not been fully expfored.Based on organizational justice theory,this study aims to investigate the mediating effect of perceived team justice between ethical leadership and employee promotive and prohibitive voice.Using the data from 248 employees in 50 working groups,this study applied multilevel structural equational modeling(MSEM)to examine the research model.The results revealed that:Ethical leadership was positively related to employee promotive and prohibitive voice,but there was no significant difference between these two direct effects.Perceived team justice partially mediated the relationship between the ethical leadership and employees’promotive voice as well as prohibitive voice,however,these two mediating effects revealed no significant difference.This study uncovered the mediating mechanism between ethical leadership and employee promotive and prohibitive voice in Chinese context,and provided a guide for managers to encourage employee promotive and prohibitive voice.
