摘 要:目的:调查外包行业招聘岗位员工工作幸福感、组织支持感和心理资本的关系,为该岗位组织支持感、工作幸福感的提升及心理资本开发做指导。方法:采用组织支持感量表、工作幸福感量表、心理资本量表,分别对北京、杭州、大连、无锡、成都等428名外包行业招聘人员进行测试,并对结果进行统计分析。结果:①外包行业招聘岗位人员的心理资本处于中等水平,心理资本与组织支持感呈正相关(r=0.573,P<0.01),心理资本与工作幸福感呈正相关(r=0.78,P<0.01),组织支持感与工作幸福感呈正相关(r=0.655,P<0.01);②组织支持感能够显著预测工作幸福感(β=0.655,P<0.001);③心理资本与组织支持感相关且相关关系显著(β=0.573,P<0.001);④根据回归分析结果得出心理资本在组织支持感和工作幸福感中起部分中介作用。结论:外包行业招聘岗位员工工作幸福感与组织支持感密切相关,心理资本在组织支持感和工作幸福感之间起到中介作用。Objective:To investigate the relationship between job well-being,organizational support and psychological capital of the employees in the outsourcing industry,and to provide enlightenment for the promotion of organizational support,job well-being and the development of psychological capital.Methods:A total of 428 recruiters from Beijing,Hangzhou,Dalian,Wuxi,Chengdu and other outsourcing industries were tested with the organizational support scale,job well-being scale and psychological capital scale,and the results were statistically analyzed.Results:① The psychological capital of the employees in the outsourcing industry was at a medium level,with positive correlation between psychological capital and sense of organizational support(r=0.573,P<0.01),positive correlation between psychological capital and sense of well-being at work(r=0.78,P<0.01),positive correlation between sense of organizational support and sense of well-being at work(r=0.655,P<0.01).② Perceived organizational support could significantly predict job well-being(β=0.655,P<0.001);③ Psychological capital and perceived organizational support were significantly related(β=0.573,P<0.001).According to the results of regression analysis,psychological capital played a part of mediating role in organizational support and work happiness.Conclusion:The job well-being of the employees in the outsourcing industry is closely related to the sense of organizational support.Psychological capital plays an intermediary role between the sense of organizational support and the sense of job well-being.
