摘 要:目前管理学界对企业外部环境特征的描述逐渐形成了一定共识,即企业面临的外部环境是不稳定、不确定、复杂的和模糊的(VUCA),组织系统内部各元素或各主体之间的联结也日趋复杂多变。本文根据复杂适应系统的原理及企业变革的趋势,在分析组织所面临的VUCA环境和复杂适应系统特征的基础上,构建了企业在VUCA环境下进行变革管理的复杂适应系统模型;描述了模型的构成,分析了模型的聚集性、非线性、多样性、内部资源流动性、主体需求一致性、内部独立性和灵活性等特征;探讨了复杂适应系统在组织内部的实现路径,即保持组织边界的弹性与开放性,适度分权与集中,突破不同层级间的壁垒和障碍。At present,the management circles have gradually formed a certain consensus on the description of the characteristics of the external environment of the enterprise,that is,the external environment faced by the enterprise is volatile,uncertain,complex and ambiguous(VUCA),and the connection of the elements or subjects in the organizational system is becoming more and more complex and changeable.According to the principle of complex adaptive system and the trend of enterprise transformation,this paper analyzes the VUCA environment and the characteristics of complex adaptive system and presents a model of Enterprise Change Management-Complex Adaptive System under VUCA environment.Then,the characteristics of the model,such as aggregation,non-linearity,internal resource fluidity,diversity,consistency of main body's demand,internal independence and flexibility,are mainly introduced.Finally,it discusses the ways to realize the complex adaptive system within the organization,that is,to maintain the flexibility and openness of the organizational boundary and moderate decentralization and centralization,and break through the barriers and obstacles between different levels.
