摘 要:目的探讨上海市浦东新区农村卫生人才激励政策下社区卫生服务中心护士(以下简称“社区护士”)的离职意愿情况,为激励政策的完善提供参考。方法通过整群抽样法,运用离职意愿量表等,对上海市浦东新区46家社区卫生服务中心的1693名在职护士进行问卷调查。结果浦东新区农村社区护士的离职意愿较强,总分为(12.98±3.43)分。护士的年龄越大,离职意愿越弱。全科诊室护士辞去目前工作的可能性较大(4.30±1.40)分。工作压力越大、健康状况越差的护士表现出相对较强的离职意愿。有离职意向的护士中近半数想离开卫生行业。结论浦东新区农村社区护士的离职意愿情况不容乐观,年龄、工作岗位、工作压力、自评健康状况均是重要的影响因素。建议政策制定者及医院管理者在制定和实施人才激励政策时,重视护士的工作环境、工作获得感、职业发展、身心健康等,为社区护士创造更好的职业发展环境。Objective To discuss the nurses’turnover intention in rural community health centers(CHCs)under the rural health personnel incentive policy in Pudong New Area of Shanghai,and to provide reference for the improvement of the policy.Methods By cluster sampling,a questionnaire survey for turnover intention was conducted among 1693 nurses in 46 CHCs in Pudong New Area of Shanghai.Results The turnover intention of nurses in rural CHCs in Pudong New Area was strong,with the total score of(12.98±3.43)points.Elder nurses were less willing to leave the CHCs than the younger ones.General nurses were more likely to quit their current jobs,whose score was(4.30±1.40)points.Nurses with higher work pressure or in worse health condition showed relatively stronger turnover intention.Nearly half of the nurses intended to leave health industry.Conclusion The turnover intention of nurses in rural CHCs in Pudong New Area was not optimistic.Age,job position,work pressure and health status were all important influencing factors.It is suggested that policy makers and hospital managers pay attention to the nurses’working environment,job acquisition,career development,physical and mental health in formulating and implementing the incentive policy so as to comprehensively improve their stability in work.
