摘 要:员工个人资源可能对企业核心竞争力的构建具有重要意义。在对585名员工进行调查的基础上,采用结构方程模型,构建并检验员工个人资源对探索式创新和开发式创新产生影响的模型,探讨此过程中工作投入和员工前摄行为的中介作用。结果表明:员工个人资源对开发式创新、探索式创新均具有正向影响;工作投入与员工前摄行为在员工个人资源与双元创新之间起到中介作用,其中工作投入还是员工个人资源与前摄行为之间的中介变量。因而员工前摄行为和工作投入在员工个人资源与企业双元创新之间起到完全中介效应。The personal resources of employees may be of great significance to the construction of the core competitiveness of the enterprise.Based on a survey of 585 employees,the paper constructs and tests the model of the influence of employee personal resources on exploratory and exploitative innovation by using the structural equation model,and focuses on the mediating effect of job involvement and proactive behavior of employees in this process.The results show that the personal resources of employees have a positive influence on the development innovation and exploration innovation.Job engagement and employee proactive behavior play an intermediary role between employee personal resources and dual innovation,and job engagement is also an intermediary variable between employee personal resources and involved behaviors.Therefore,employee proactive behavior and job involvement play a complete mediating effect between employee's personal resources and enterprise's dual innovation.
