摘 要:员工非伦理行为对组织及其可持续发展产生了潜在的严重危害,明确员工非伦理行为的诱发因素和产生过程将为有效治理奠定夯实的基础。本文从心理契约破裂出发,系统性地探讨了心理契约破裂是否、如何以及何时会显著影响员工非伦理行为。通过对219名员工的调查问卷数据进行层次回归分析后发现:第一,心理契约破裂对员工非伦理行为具有显著的正向影响;第二,道德推脱在心理契约破裂与员工非伦理行为两者关系间发挥着部分中介作用,并且,随着员工马基雅维利主义水平的提高,道德推脱的中介作用将增强;第三,随着马基雅维利主义水平的提高,心理契约破裂对道德推脱的正向影响,以及道德推脱对员工非伦理行为的正向影响都将增强。本文研究发现对各组织预防、识别及治理非伦理行为具有重要的实践启示意义。The management and control of unethical behaviors in the working space has become one of the most important problems for the practice of management, and its inducing factors and development have become one of the hot issues that the theories field pays much attention to. Considering that psychological contract is an important factor affecting employee behavior and attitude. Drawing on social cognitive theory and moral disengagement theory, the research tries to find the nature of the relationship between psychological contract breach and unethical behavior, explaining whether, how and when psychological contract breach might promote unethical behavior. To further explicate the mechanism that psychological contract breach influences employees’ unethical behavior, we introduced moral disengagement as a mediating variable and Machiavellianism as a moderating variable. The study conducted a time-lagged design to test the hypothesized model. Participants of this study were 219 employees from Chinese companies. We take employee’s gender, age, education, and working seniority as control variables. To reduce the common method bias, we collected the data at two time points. Prior to hypothesis testing, confirmatory factor analyses(CFA) were performed to examine the distinctiveness of the four measured constructs in Amos. As expected, the four-factor model fit the data adequately. Hypotheses were tested by using hierarchical regression analyses in Stata, combined with Hayes’(2013) PROCESS macro examined the mediating effects of moral disengagement and the moderating effects of Machiavellianism. The results of this dissertation are as follows. First of all, psychological contract breach has a positive influence on unethical behavior. Secondly, Moral disengagement mediates the relationship between psychological contract breach and unethical behavior, and the indirect effect is more significant with high rather than with low quality Machiavellianism.
