摘 要:职业污名对从业者的负面影响体现在自我认知、情绪、工作行为等多个方面,如何能有效应对职业污名是企业实践和理论研究亟需解决的问题。本文以"艰苦工作"从业者为研究对象,构建了"艰苦工作"从业者职业污名应对策略的结构维度。通过员工访谈、文本分析、问卷调查方法 ,分别借助三个来自煤矿工人的样本,开发了适用于"艰苦工作"从业者的主动型和回避型职业污名应对策略的量表,并检验了不同类型职业污名应对策略的预测作用。结果表明,主动型职业污名应对策略与职业承诺、工作满意度和员工幸福感正相关,回避型职业污名应对策略则与职业倦怠、离职意向正相关。本研究在理论上为职业污名应对策略的进一步研究提供了一个具体的测量工具,丰富了职业污名应对策略结果变量研究,在实践上有助于从事"艰苦工作"的企业管理者和从业者提升职业污名应对能力。The negative impact of occupational stigma on employees is reflected in many aspects such as selfcognition, emotions, job behavior, etc. How to deal with occupational stigma effectively is an important problem in business practices and theoretical research. Focusing on physical dirty worker, the present paper complete structural dimensions constructing of occupational stigma coping strategies;through employee interviews, text analysis, and questionnaire surveys, under the help of three samples from coal miners, the present paper develops a fourdimensional scale for active coping strategies and a two-dimensional scale for avoidant occupational stigma coping strategies which suitable to physical dirty workers;tests the predictive effects of different types of occupational stigma coping strategies. The results shows that active occupational stigma coping strategies have positively correlation with occupational commitment, job satisfaction and employee wellbeing, while avoidant occupational stigma coping strategies have positively correlation with job burnout and turnover intention. Theoretically, this research provides measurement tool for further research on occupational stigma coping strategies, enriches the research on outcome variables of occupational stigma coping strategies. Practically, the present paper helps business managers and employees engage in physical dirty work to improve their occupational stigma coping capabilities.
