摘 要:关系治理是创业团队治理的重要手段,但现有研究尚未关注敌对环境下创业团队关系治理效能及其作用机理。本文剖析了人力资本激励理论对于创业团队治理的适用性,继而整合群体极化视角构建了敌对环境下创业团队关系治理与新创企业绩效关系的理论框架。本研究利用新创企业调研数据实证研究发现:创业团队关系治理与新创企业绩效主要呈倒U型关系,敌对环境对沟通合作及团队认同与新创企业绩效关系起正向调节作用。本文以人力资本激励视角为核心分析创业团队关系治理,拓展了创业团队治理理论并界定其构成维度,且首次引入群体极化理论来揭示其独特的作用机制。本文研究结论对合伙创业与风险投资实践有直接指导与参考意义。Entrepreneurial relational governance is indispensable for entrepreneurial team dynamics,which has become a burning issue in new ventures and attracted interests of both academics and practitioners.Entrepreneurial relational governance,as a complement to formal governance,is usually manifested as the formation of good team interaction norms so as to eliminate the risk caused by the incompleteness of the contract signed at the time of venture beginning.Entrepreneurial relational governance consists of shared vision,communication&cooperation,interpersonal trust,team identification.Entrepreneurial team interaction is viewed as one of the critical factors for entrepreneurship success,but few current literatures directly examine whether the new venture performance is affected by entrepreneurial relational governance and how the mechanism works,especially in hostile environment.Comparing the applicability of agency theory and human capital incentive theory in discussing the entrepreneurial team governance,this paper integrated the perspectives of human capital incentive and group polarization theory to propose a theoretical framework of hostile environment as a moderator between entrepreneurial team relational governance and new venture performance.The empirical test basically supported the hypotheses that there is an inverted U relationship between relational governance and new venture performance,which suggests that not only lack of but also excess of entrepreneurial relational governance may be harmful for new venture performance.The findings also showed that hostile environment strengthen the inverted U relationship between parts of relational governance and new venture performance,which suggests entrepreneurial team should pay more attention to balancing their entrepreneurial relational governance at a normal level when they are in hostile environment.This paper expounds the efficiency of entrepreneurial team relational governance,expands theory of entrepreneurial team governance,constructs its dimensions,and laun
