摘 要:目的调查某医院护士职业获益感现状,探讨认知干预对其职业获益感的影响,为促进护理人力资源管理提供参考。方法抽取我院230名护士,采用一般人口学资料调查表、职业获益感问卷和职业倦怠问卷进行调查。护士按随机数字表法分为观察组与对照组,每组各115名。对照组实施常规业务学习,观察组在对照组基础上开展认知干预培训,比较干预前后护士的职业获益感评分与职业倦怠评分。结果干预前,230名护士的职业获益感总均分为(116.55±16.79)分,条目均分为(4.02±0.56)分,各维度均分从高到低依次为团队归属感[(4.34±0.51)分]、正向职业认知[(4.29±0.51)分]、自身成长[(4.26±0.56)分]、良好护患关系[(4.24±0.55)分]、亲友认同[(3.19±0.53)分]。职业倦怠中低个人成就感评分最高,为(3.54±0.42)分;其次为情感耗竭,为(2.34±0.36)分;去人格化得分最低,为(1.39±0.33)分。经相关性分析,职业获益感与职业倦怠评分呈明显负相关性(P<0.05)。干预后,观察组的职业获益感总均分及各维度均分均明显升高,且高于对照组(P<0.05);职业倦怠评分均明显下降,且低于对照组(P<0.05)。结论认知干预可促进护士建立积极职业评价与自我感知,提高职业获益感,减轻职业倦怠感,增强其留职意愿,提高护理团队的稳定性,值得推广应用。Objective To investigate the status quo of nurses'sense of professional benefit in a hospital and the influence of cognitive intervention on their sense of professional benefit,so as to provide evidence for the promotion of nursing human resource management.Methods A total of 230nurses in a hospital were selected and investigated using general demographic data questionnaire,occupational benefit questionnaire and occupational burnout questionnaire.The nurses were divided into observation group and control group by random number table method,with 115nurses in each group.The control group received routine business learning,while the observation group carried out cognitive intervention training on the basis of the control group.The occupational benefit score and occupational burnout score of nurses were compared before and after the intervention.Results Before intervention,the total professional benefit score of the 230nurses was(116.55±16.79)points,the average score of items was(4.02±0.56)points,The average scores of each dimension,from high to low,were belonging to a team[(4.34±0.51)points],positive career cognitive[(4.29±0.51)points],their growth[(4.26±0.56)points],good relationship between nurses and patients[(4.24±0.55)points],relatives and friends agree with[(3.19±0.53)points].The highest score of low personal achievement in job burnout was(3.54±0.42).Emotional exhaustion was followed by(2.34±0.36)points.The lowest score of depersonalization was(1.39±0.33).The results of correlation analysis showed that the sense of occupational benefit and occupational burnout were significantly negatively correlated(P<0.05).After intervention,the total mean score of occupational benefit and the mean score of all dimensions in the observation group were significantly increased,and higher than that in the control group(P<0.05).Burnout scores were significantly lower than those of the control group(P<0.05).Conclusions Cognitive intervention can help the establishment of positive occupational evaluation and self-percept
