摘  要:目的:探讨工作环境感知、个人-组织匹配对本科及以上学历新入职护士转型冲击的影响,建立其关系模型。方法:采取便利抽样法选取2019年5月—2019年7月河南省某三级甲等医院的367名新入职护士作为研究对象,应用护士工作环境感知量表、个人-组织匹配问卷、新护士转型冲击量表对护士进行调查。结果:本科及以上学历新入职护士转型冲击处于中等水平,工作环境感知与转型冲击呈负相关(r=-0.284,P<0.01)。结构方程模型分析结果显示,个人-组织匹配是工作环境感知和转型冲击的中介变量,中介效应占总效应的52.38%。多群组分析显示,工作时间对本科及以上学历新入职护士工作环境感知、个人-组织匹配和转型冲击的关系无调节作用(P>0.05)。结论:临床护理管理者应持续监测入职≤2年的本科及以上学历新入职护士个人-组织匹配情况,并进行有效干预,以增强工作环境感知对转型冲击的积极影响,帮助护士顺利度过转型期。Objective:To explore the effect of working environment perception and person-organization fit on transition shock of newly recruited nurses with bachelor degree or above.Methods:Totally 367 newly recruited nurses from a tertiary A hospital in Henan province,were selected by convenience sampling method as research objects from May 2019 to July 2019.Perceived Nursing Work Environment,Person-Organization Fit and Transition Shock of Newly Graduated Nurses Scale were used to take an investigation among nurses.Results:Transition shock of newly recruited nurses with bachelor degree or above was at moderate level.There was negative correlation between working environment perception and transition shock(r=-0.284,P<0.01).The results of structural equation model analysis showed that person-organization fit was mediating variable between working environment perception and transition shock.And the mediating effect accounted for 52.38%of total effect.Multi-group analysis showed that working time had no moderating effect on the relationships among working environment perception,person-organization fit and transition shock of newly recruited nurses with bachelor degree or above(P>0.05).Conclusions:Clinical nursing managers should continuously monitor person-organization fit of newly recruited nurses with bachelor degree or above who had been employed≤2 years.They should also carry out effective interventions to enhance positive impact of working environment perception on transition shock and help nurses to smoothly get through the transformation period.
