摘 要:电子化人力资源管理强调以信息技术为支撑来实现人力资源职能。组织通过电子化人力资源管理的智能手机应用,可以在移动办公平台上完成内部信息的快速沟通与共享。研究根据技术接受模型,探索沟通视角下电子化人力资源管理手机应用对员工的影响。基于224位企业员工样本的数据分析表明:(1)电子化人力资源管理手机应用的有用性和易用性,显著正向影响员工沟通自我效能感;(2)员工的沟通自我效能感显著正向影响电子化人力资源管理手机应用横向沟通有效性与纵向沟通有效性,且在电子化人力资源管理手机应用特性与沟通有效性之间起中介作用;(3)沟通有效性显著正向影响员工的工作满意度与组织认同感;(4)员工沟通自我效能感和沟通有效性,在电子化人力资源管理手机应用特性对工作态度的影响中起链式中介作用。研究揭示了电子化人力资源管理手机应用对组织内部沟通及员工工作态度的积极影响,为推进和优化电子化人力资源管理实践提供了参考。Electronic human resource management emphasizes the realization of human resource function with the support of information technology.Organizations can complete the rapid communication and sharing of internal information through electronic human resource management smartphone application.According to the technology acceptance model,we explored the impact of electronic human resource management application on employees from the communication perspective.The analysis based on the survey data of 224 employees showed that:(1)Perceived usefulness and ease of use of electronic human resource management smartphone application had a positive impact on employees communication self-efficacy;(2)Employees communication self-efficacy had a positive impact on the effectiveness of horizontal and vertical communication,and had a mediating effect between the characteristics of electronic human resource management application and communication effectiveness;(3)The effectiveness of communication through electronic human resource management smartphone application had a positive impact on employees job satisfaction and organizational identification;(4)Employees communication self-efficacy and communication effectiveness played a chain mediating effect between the characteristics of electronic human resource management smartphone application and job attitudes.Our study demonstrated the positive influence of electronic human resource management smartphone application on organizational communication and employees job attitudes,and provided reference for promoting and optimizing electronic human resource management practice.
