摘　　要：目的了解临床护士在证据应用情境中的领导力行为,为提高护士领导力提供依据。方法2019年10月至2020年3月,目的抽样法选取上海、南通和天津4所三级甲等综合性医院12名有证据应用经历的临床护士为研究对象,运用半结构式访谈收集数据,采用传统内容分析法进行分析。结果本研究共提炼出4个领导力行为主题,即:清晰阐述信念、在行动上与信念保持一致、提供教育指导、借力等。结论临床护士的领导力行为贯穿证据应用全程,呈现多种行为方式。领导力来源以专家型领导力为主,建议护理管理者适当授权,营造证据应用的适宜环境。Objective To understand the leadership behavior of clinical nurses in the evidence application context,and to provide a basis for improving the leadership of nurses.Methods From October 2019 to March 2020,12 clinical nurses with evidence application experience were selected by purpose sampling method as research subjects,semi-structured interviews were used to collect data,and traditional content analysis methods were used for analysis.Results 4 leadership behavior themes were extracted,namely a clear statement of beliefs,consistency in actions with beliefs,provision of educational guidance,and leverage.Conclusions The leadership behavior of clinical nurses runs through the entire process of evidence application and presents multiple behavior patterns.The source of leadership is based on expert leadership.Nurses should take the initiative to learn,improve the knowledge structure to strengthen leadership,promote the application of evidence,and improve clinical practice.Nursing managers should appropriately authorize,implement flexible management,and create a suitable environment for evidence application.
