摘  要:高校兼职教师崛起已成为当下世界高等教育领域中最为重要的现象之一,其中准聘长聘制改革与其有着直接的因果关系。在厘清高校兼职教师内涵及其角色困顿表征的基础上,进而分析高校兼职教师大量兴起对于宏观环境、高校组织、受教育者以及教师群体的双重性影响。最后从教学有效性、激励与保障机制和转换成本等方面审视如何改善高校兼职教师生存环境,突破其角色困顿,以期促进高校教师群体整体性发展。The rise of part-time university teachers has become one of the most important phenomena in the field of higher education in the world,in which the tenure system reform has a direct causal relationship.Based on clarifying the connotation and role frustration of university part-time teachers,this paper analyzes the dual influence of the rise of university part-time teachers on the macro-environment,university organization,educated and teacher groups.Finally,this paper discusses how to improve the living environment of university part-time teachers from the aspects of teaching effectiveness,incentive and guarantee mechanism and conversion cost,breakthrough their role difficulties and promote the overall development of university teachers.
