摘 要:以往研究关注领导风格对员工创造力的影响,而忽视了领导自身的创造力对下属创造力的重要作用。依据社会学习理论与社会认知理论,阐述了领导创造力对员工创造力的跨层次影响机制,检验了角色宽度自我效能感的中介作用,以及团队权力距离氛围与组织创造力支持感的调节作用。基于448份企业主管—下属配对样本(93个团队,448个员工),采用多层分析方法对模型进行了检验。结果发现:领导创造力正向影响员工创造力,角色宽度自我效能感在领导创造力与员工创造力之间起完全中介作用,团队权力距离氛围对领导创造力与角色宽度自我效能感关系的调节作用不显著,组织创造力支持感正向调节了角色宽度效能感与员工创造力之间的关系,即组织创造力支持感越高,角色宽度自我效能感与员工创造力之间关系越强。Leadership is one of the important predictors for employee creativity in organizational settings.A growing body of research has already examined the relationship between different leadership styles and employee creativity.However,there is a lack of deeper empirical investigation of the effects of leader's own creativity on employee creativity.Drawing upon the social learning theory and social cognitive theory,this study builds a multilevel moderated mediation model to explicate the role breadth self-efficacy(RBSC)as underlying mechanism through which leader's creativity affect their subordinates'creativity,and to explore the moderating role of team power distance on the relationship between the leader's creativity and employees'role breadth self-efficacy(RBSC),as well as the moderating role of perceived organizational support for creativity on the relationship between breadth self-efficacy(RBSC)and employees'creativity.In order to test the hypotheses,survey data were collected from 93 supervisors and their 448 direct employees in 43 firms.Specifically,leader's creativity was assessed through leaders'self-report,employees were asked to rate breadth self-efficacy(RBSC),perceived organizational support for creativity and their own creativity,and employee first rated their own power distance orientation and then aggregated to team level power distance climate using direct-consensus model.Data analysis were conducted by using the SPSS25.0 software to run the correlation,reliability and aggregation analysis,AMOS24.0 to conduct the confirmatory factor analyses,HLM7.0 to run multilevel mediation and moderation analysis.The findings suggested that leader's creativity positively affect employees'creativity,role breadth self-efficacy significantly mediated the relationship between leadership creativity and employee creativity,and perceived organizational support for creativity positively moderated the relationship between role breadth self-efficacy and employees'creativity.That is,the higher was the perceived organizational
