摘 要:教育治理现代化语境下,乡村教师队伍建设亟须由补偿模式转向内生性发展,以解决乡村教师自主性专业发展动力不足、未与乡村社会场域和谐共生的两大现实难题。为突破补偿模式下“只见政策不见人”的瓶颈,乡村教师队伍建设的内生性发展需基于乡村教师如何身心俱在乡村社会场域中发展的追问,建构制度、个人、身份统整三维立体目标。完善乡村教师地方师范院校培养的制度体系;激发乡村教师成为乡村社会振兴的中心式参与者;转向满足乡村教师实际“需要”和“需求”的治理逻辑等,是乡村教师队伍建设内生性发展的基本路径。In the context of the modernization of education governance,the construction of rural teachers is in urgent need of shifting from compensation mode to endogenous development,so as to solve the two major practical problems of lack of motivation for independent professional development of rural teachers and lack of harmonious coexistence with the rural social field.This is of great significance for safeguarding the rights and interests of rural teachers and promoting the sustainable growth of rural teachers.In order to break through the key bottleneck of the compensation model,the endogenous development of rural teacher team construction needs to be based on the question of how rural teachers develop physically and mentally in the rural social field,and construct the three-dimensional goal of the integration of system,individual and identity.Improving the system of training rural teachers in local normal colleges,stimulating rural teachers to become the central participants of rural social revitalization,and meeting rural teachers'actual logical governance of“needs”and“demands”are the basic paths of the endogenous development of the construction of rural teachers.
