融媒体时代下薪酬公平感对双元媒体人的影响——自我效能感的中介作用

摘　　要：在薪酬公平感对双元媒体人的影响基础上研究了自我效能感的中介效应。对重庆市主流媒体行业496名专业媒体人进行调研,结果显示:分配公平、程序公平、互动公平对自我效能感和媒体人探索创新能力均具有显著正影响,分配公平和互动公平对媒体人利用创新能力和媒体人联合双元均具有显著正影响,互动公平对媒体人平衡双元具有显著正影响;自我效能感对媒体人利用创新能力、探索创新能力和联合双元均具有显著正影响;自我效能感分别在分配公平、互动公平和媒体人利用创新与联合双元之间具有部分中介效应,在分配公平、程序公平、互动公平和媒体人探索创新能力之间具有完全中介效应。主流媒体应加强薪酬管理,重视薪酬公平性,从而提升媒体人薪酬公平感,激发媒体人自我效能感,促进媒体人双元创新能力,进而推动主流媒体的融合纵深转型。This paper studies the mediating effect of self-efficacy based on the influence of compensation justice on ambidextrous media professionals.The regression analysis was conducted on 496 valid questionnaires for professional media personnel obtained from the mainstream media industry in Chongqing including network media industry,newspaper industry,publishing industry,and radio and television industry.The regression results show that distributive,procedural and interactional justice have significant positive influence on self-efficacy and exploration of media professionals,distributive and interactional justice have significant positive influence on exploitation of media professionals and combined ambidextrous media professionals,and interactional justice has significant positive influence on balance ambidextrous media professionals;Self-efficacy has a significant positive influence on exploitation of media professionals,exploration of media professionals and combined ambidextrous media professionals,but has no significant influence on balance ambidextrous media professionals;Self-efficacy respectively has partial mediating effect between distributive justice,interactional justice and exploitation of media professionals,combined ambidextrous media professionals,and has complete mediating effect between distributive justice,procedural justice,interactional justice and exploration of media professionals,but has no significant mediating effect between distributive justice,procedural justice,interactional justice and balance ambidextrous media professionals.In a word,the mainstream media should strengthen compensation management and pay more attention to compensation justice,thereby enhancing the compensation justice perception,stimulating the sense of self-efficacy,promoting the development of ambidextrous innovation ability of the media professionals,and further accelerating the convergence and in-depth transformation of the mainstream media.
