摘 要:基于代际差异视角,本文尝试在我国组织情境下探索差序氛围感知与员工主动变革行为的倒U型曲线关系,并对成就目标导向的中介作用和心理韧性的调节作用进行检验。以13家制造型企业中694名员工的有效配对数据为样本,通过层级回归分析等方法对各项假设进行验证,研究结果显示,非新生代员工差序氛围感知与主动变革行为间呈现出倒U型曲线关系,而新生代员工则不具备此类曲线关系,且成就目标导向在差序氛围感知与主动变革行为关系中发挥中介作用;心理韧性能够调节差序氛围感知与成就目标导向、主动变革行为关系,即心理韧性负向调节非新生代员工差序氛围感知与成就目标导向、主动变革行为间关系,正向调节新生代员工差序氛围感知与成就目标导向间关系,负向调节新生代员工差序氛围感知与主动变革行为关系。Based on the perspective of intergenerational differences,this paper attempts to explore the reversed U-shape relationship between perception of Chaxu climate and proactive change behavior in the context of China’s organizations,and tests the intermediary role of achievement goal orientation and the regulatory role of psychological resilience.Using the paired research approach,this study justifies the proposed hypothesis by the sample collected from 694 staffs of 13 manufacturing enterprises.The empirical results show that,there is an reversed U-shape relationship between the perception of Chaxu climate and the behavior of active change among the non-new generation employees,while the new generation employees do not have such a curve relationship.The achievement goal orientation plays an intermediary role in the relationship between the perception of Chaxu climate and the behavior of active change.In addition,psychological resilience can adjust the relationship between the perception of Chaxu climate,achievement goal orientation and active change behavior,that is,negative psychological resilience can adjust the relationship between the perception of Chaxu climate,achievement goal orientation and active change behavior of non-new generation employees,positive psychological resilience can adjust the relationship between the perception of Chaxu climate and achievement goal orientation of new generation employees,and negative adjustment of the relationship between the new generation of employees’perception of Chaxu climate and their behavior of active change.
